“新双高”目标导向下高职院校“三元双师型”教师队伍建设研究——基于闽南地区高职院校的实证调查

Research on Building a “Triple-Qualified Dual-Ability” Teaching Corps in Higher Vocational Colleges under the “New Double High” Goals—Empirical Investigation Based on Institutions in Southern Fujian

摘要: 在“新双高”(高水平学校、高水平专业群)战略牵引下,高职院校亟需一支兼具专业理论、教育教学与企业实践三种能力的“三元双师型”教师队伍。该文以闽南地区7所高职院校为样本,综合问卷调查、深度访谈和焦点小组三种方法,对“三元双师型”教师队伍建设现状进行系统分析,发现政府支持、学校制度、团队结构、绩效管理、晋升机制与产教融合6个维度均存在显著短板;基于SPSS 26.0统计分析,提炼出“五框架三中心”建设路径:“行企”人才引进通道、教学评价绩效赛道、按需设岗职称变道、个人发展成长跑道、人才培养职业航道,并以“大职教格局”理念重塑教师发展生态,研究结论可为全国同类院校提供借鉴。

Abstract: Driven by the“New Double High”initiative (high-level institutions and high-level program clusters), Chinese vocational colleges urgently need a new cohort of“triple-qualified dual-ability”teachers who simultaneously master professional theory, pedagogical skills and cutting-edge industrial practice. Taking seven higher vocational colleges in southern Fujian as the research setting, this study combines questionnaire surveys, in-depth interviews and focus groups to diagnose the status quo of building such a teaching force. Six inter-locking weaknesses are revealed: fragmented government support, inconsistent institutional frameworks, unbalanced team demographics, misaligned performance management, rigid promotion pathways and superficial industry-academy integration. SPSS 26.0 analyses inform a“five-lane, three-hub”roadmap: a introduction channel for recruiting seasoned industry experts, a performance track for teaching evaluation, demand-driven title change professional development and growth track, career path for talent cultivation. The proposed blueprint, embedded in a“grand vocational education”ecosystem, offers replicable insights for similar institutions nationwide.
